Are We Really Still Hiring Over Zoom?

Virtual interviews vs. face-to-face: Why being in the same room can sharpen your hiring decisions and add depth to the hybrid hiring reality.

As veteran consultants, we admit we might be a little biased. We don’t love that absolutely everything about our work has shifted to video. We feel the same about interviewing: when it comes to a virtual interview vs. face-to-face, we prefer the latter. Hands down.

We adapted our practices during the pandemic lockdown, just like everyone else. But now that it would be possible to go back to some pre-pandemic practices, we find the new normal hard to shake. Our schedules are so packed with back-to-back video meetings that there’s no time to leave our work spaces in time to meet a candidate at a coffee shop. 

We don’t begrudge virtual interviewing. It’s expanded our candidate pool in ways that would have been unthinkable when we started FirstRule Group in 2019; a few of our recent hires live as far away as South Carolina and Florida.

Still, we can’t quite let go of our preference for meeting people in the real world. We believe that if we have the opportunity to interview face-to-face, we should. It just makes sense to us that by eliminating social interactions, we’re missing something big.

We’re not alone. In a 2021 article for the Society for Human Resources Management (SHRM), Peg Buchenroth, current EVP of human resources for Addison Group, noted that virtual interviewing is helpful for high-volume recruiting but that “[i]n-person interviews offer a higher level of engagement. You can read body language better and get a better sense of someone’s interpersonal skills.”

So our challenge to you, and to ourselves, is this: Get in front of candidates in person as often as you can. Here’s why we think — if you can manage it — it’s better.

You can read body language

Visual cues are important when you’re getting to know someone, no matter what the context or point of your interaction. An interview is a high-stakes situation, for your organization and for the candidate. Giving you both an opportunity to learn as much as you can about each other will help you make a better decision. 

On a video call, so much is hidden. Being together in person lets you see how someone carries themselves, how they express ideas, and gives you a sense of their — forgive us if we sound too woo-woo — their energy.

It’s easier to identify toxic personality traits

Among the 14 suggestions in this Inc. article, contributor John Rampton notes that “I can be fooled; other people can be fooled; but a whole team is very hard to fool.” If you bring in a candidate in front of a panel of interviewers, it’s going to be easier for the team to pick up on potentially toxic traits. Virtual interviews add a layer of distance that may mask red flags. 

In-person interviews also give you an opportunity to set up different interview stages, another toxicity-proofing measure, recommended by Chris Cancialosi in the same article. “The extended process culls those who are acting from those who are being genuine. Anyone can put on an act for an hour. It’s more difficult to hide your true colors after a day of meetings and events with our team.”

It eliminates tech bias

Though most white-collar workers are familiar enough with virtual meeting platforms by now to log into a meeting, not everyone thrives in that setting. Some people may still struggle to express themselves fully in front of the camera. While this may be an issue if the position requires them to meet virtually, it can also take away from your organization’s ability to properly assess their skills. 

Virtual interviews also put an extra burden on the candidate to make part of their home presentable (to avoid “background bias”) and to make sure distractions from pets, children, or neighborhood background noise are at a minimum. When you interview someone at your office or in a neutral location, you have a greater chance of assessing the candidate based on their qualifications, not their surroundings. 

It helps you determine cultural fit

When you meet a candidate in person, extra time before and after the interview — while you’re waiting on your coffee order or for a final interviewer to arrive — it gives you valuable information about how that candidate functions as a person. Instead of logging off immediately, you have the advantage of seeing how they carry themselves in more casual moments, how personable they are, how curious they are, and how they do with small talk — all important things when it comes to cultural fit.
